What is the Real Value of an Emotional Intelligence Test?

Home State Bank Case Study

Emotional intelligence is growing in popularity as more companies embrace the capabilities to measure the thinking of their candidates. You may even come across information about emotional intelligence tests and wonder about the value of conducting this type of assessment.

ZERORISK HR has seen first hand the positive impact of a pre-employment assessment that measures thinking. One of our clients, Home State Bank, successfully incorporated an emotional intelligence assessment into their performance evaluation system to enhance the reliability of hiring decisions.

Over time, a “good bank to work for” transformed into a great, award-winning bank that realized a 54 percent increase in total asset growth. Their growth started with hiring the right people to support their business objectives.

How Can an Emotional Intelligence Test Help Transform Hiring?

One of the primary reasons why Home State Bank decided to use an emotional intelligence assessment was to create uniformity in the hiring process.

The bank was using another form of pre-employment testing that did not provide an objective view of each candidate. At that time, each person responsible for interviewing the candidates used their perceptions to help decide the merits of the potential employees. The subjectivity of the hiring process created unreliable hiring decisions.

Starting with an emotional intelligence assessment helped transform the bank’s hiring process. Hiring managers were able to objectively view the candidate’s thinking, use the assessment results to create a custom behavioral interview for each candidate, and then put together additional information about the candidate from references and work history to reliably evaluate each candidate. This process allowed the bank to determine the right fit for the role.

Additionally, their executive team was able to review the assessment results, interview responses, and other information to hold hiring managers accountable for their hiring decisions to support the business objectives.

How Else Can You Utilize Pre-Employment Testing?

There is another opportunity for transformation when you objectively measure an individual’s thinking. Specifically, you can create benchmarks to help you compare candidates to the ideal thinking for the role they are applying for.

To create accurate benchmarks, you should evaluate the thinking of the high performers in each role to identify the competencies tied to success. Then, you can set criteria to compare to each candidate.

If you rely on a subjective evaluation -- whether a “gut feeling,” a “good resume,” or another common personal reason for hiring an individual -- then you will not be able to understand why a candidate was successful or unsuccessful in the role you hired them for. Also, you will not be able to set a standard to evaluate future candidates.

Furthermore, if the executive team asks you why a particular employee was hired, you will not be able to prove the process that went into the hiring decision. Following a process built on objectivity will provide you with the answers and information you need.

The Results of Creating Uniformity in the Hiring Process

One statistic about the Home State Bank transformation is particularly impactful. After implementing a consistent process to objectively evaluate candidates, HSB scored 35 percent higher than other similarly-positioned financial service providers on workplace benchmarks.

What that meant is that HSB did not just improve in one area; they realized improvements across the board to help reach their business goals.

Now, the bank has achieved status in the Extraordinary Bank Hall of Fame, become an employer of choice for job-seekers in their market, and reached the #3 ranking for workplace employee satisfaction in the entire state of Iowa’s small business category.
